For the past 4 years IISC has supported the formation and evolution of a network of educators (the Diverse Teacher Workforce Coalition) across four school districts in western Massachusetts dedicated to diversifying the teaching profession with respect to race, with a leading strategy being to leverage the paraprofessional pipeline. And as the ParadigmShift initiative, as it is called, explains, “By helping Black and Latinx para-educators and teachers on waiver become licensed teachers, we are building a sustainable path for teacher diversity, increasing opportunities for students of color to thrive.”
Even in districts where over 80% of the student body is Black and Latinx, the teacher workforce still averages around 75% white in this region. By contrast, the para-educator pool is much more diverse, and many of these individuals come from the local community, yet there are numerous barriers preventing them from becoming fully licensed educators (stigma, stringent exams, lack of support, isolation, racism). A few years ago, educational leaders concerned about these structural barriers came together under the auspices of Five Colleges to explore the collaborative potential of working across institutional lines (school districts, teacher preparation programs, educator unions, workforce development initiatives). This ultimately led to the pursuit and receipt of an innovation grant from the local community foundation, which allowed for staffing and other supports to formally launch a collaborative network.
Over the last few years there have been tangible successes, with cohorts of paraprofessionals receiving mentoring and support to become classroom teachers. And there is clearly much more work to be done to work for educational inclusion and equity. That said, there have been several key lessons noted by the diverse Leadership Team of this initiative, and these have been laid out in a very rich report called “Leveraging the Power of Coalition for Teacher Diversity,” which tells many of the details of the Coalition’s development and discoveries.
Many of these lessons align with IISC’s core commitments around building collaborative capacity, processes and structures, including lifting up power dynamics and working for equity, leaning into the power of relationships and networks, and embracing love as a force for social transformation (see image above). Headlines for these lessons appear below, as they were shared with participants during an on-line conference on June 10, 2021 entitled “Leveraging the Power of Coalition for Teacher Diversity: New Perspectives, Practices, and Paradigm Shifts.” We are curious how these resonate with other system and equity change efforts, in education and beyond.
LESSON 1: Naming race is key because messages “for all” are not interpreted as “for me.”
LESSON 2: Crafting solutions based on participant inputbuilds trust, reinforces the message that the pathways are designed for the candidates, and fosters effectiveness. This is critically important when building pathways to attract teacher candidates from historically marginalized groups.
LESSON 3: When administrators and others pay authentic attention to—andbuild authentic relationshipswith—paraeducators of color, the paraeducators are more likely to make the decision to become teachers and to persevere through the process of obtaining licensure. Paying attention matters because paraeducators of color face both role-based and race-based inequities.
LESSON 4: Some teacher candidates who otherwise demonstrate teaching proficiency do not overcome the Massachusetts Tests for Educator Licensure (MTEL), which functions as a gatekeeping hurdle. The MTEL requirement reflects an assumption that competency is demonstrated solely through passing required tests. It is a barrier to diversification of the teacher workforce and should not make or break a career.
LESSON 5: Redesigning systems for racial equity requires change from the macro levels of policy to the many complex micro levels of practice, requiring leadership and resources. It is not a quick fix. Systems resist.
LESSON 6: Working in coalition leads to shared learning, pooling of resources, and regional solutions for regional problems while raising challenges of commitment, clarity, and communication.
LESSON 7: The contributions of supportive funding partners are fundamental to the genesis and growth of innovative initiatives, though the funder practice of awarding short-term grants impedes systems change.
LESSON 8: The concept of innovation provides a framework thatlegitimizes learning and adaptability, elements that are necessary for effecting systems change to promote teacher diversity.
And threaded through all of these lessons was the understanding that in many ways the core innovation in all of this was the collaborative network itself, with people going above and beyond their day-to-day work, breaking down walls and boundaries, and flipping what have often been traditionally siloed and/or competitive institutional arrangements.

The Food Solutions New England 21 Day Racial Equity Habit Building Challenge for 2021 is moving into its last week and shifting from the theme of “Reckon and Repair” to “Regenerate.” And it just so happens that the Revolutionary Love Conference happened this past weekend, providing amazing array of speakers, deep wisdom, inspiration and what feels like a rich transition that aligns with where the Challenge is heading (both thematically and in its encouragement of learning and action that takes its thousands of participants from 21 days to 365). On April 1, 2019, the 5th Annual Food Solutions New England (FSNE) Racial Equity Habit Building Challenge will officially launch. We at IISC are excited to once again partner with FSNE in offering the Challenge as a tool for advancing the conversation about and commitment to undoing racism and white supremacy in our food and related systems.
The FSNE Challenge is a remixed and more topically focused form of an exercise created by Dr. Eddie Moore (founder of the Privilege Institute), Debbie Irving (author of Waking Up White), and Dr. Marguerite W. Penick-Parks (Chair of Educational Leadership and Policy at the University of Wisconsin Oshkosh). A small design team saw the potential of using the Challenge to invite more widespread conversation about the connection between race, racism and sustainable food systems and ultimately greater action for racial and food justice.
Furthermore, we saw an enhanced on-line version of the Challenge as a way of creating “network effects” around the justice work that many are already doing in our region and beyond. Participation in and the complexity of the Challenge have grown significantly and organically over time. In 2015 we had 200 participants, mainly from the six state region of “New England.” Last year we had over 3,000 people participate from most states in the US and some places in Canada. As of the writing of this post, we already have over 2,000 people registered.
The point of Challenge is not simply to spread but also deepen the commitment to racial equity and food justice. As such, we hope that participants return each year, and many do. Accounting for this, no two Challenges are exactly alike in terms of content, and we are continuously nudging people to go from learning to action. See the image below as one way that we have thought about encouraging people to move up a “ladder of engagement” through their involvement.
Over time, numerous organizations have self-organized to take the Challenge in-house, convening staff colleagues, fellow congregants, community members and classmates to reflect together on learning and making commitments to action. We have heard from groups such as Health Care Without Harm; the Wallace Center at Winrock International; Michigan State University’s Center for Regional Food Systems; Friedman School of Nutrition Science and Policy at Tufts University; Southside Community Land Trust (Providence, RI); Agricultural Sustainability Institute at University of California-Davis, Georgia Organics and many others who have convened around the Challenge and are planning to do it for the first time or again.
This year the Challenge is being widely promoted in a variety of places, including through sessions that Karen Spiller and I offered at the White Privilege Conference in Rapids City, Iowa, and at the New Hampshire Food Alliance state-wide gathering. In addition, the Challenge is being promoted campus-wide to students, faculty and staff at the University of New Hampshire, where FSNE’s convening team, the UNH Sustainability Institute, is located.
So what exactly is the Challenge?
It is a self-guided learning journey examining the history and impacts of racism, different kinds of racism, how it is connected to our food systems, examples and tools on how to undo racism and build racial equity and food justice.
How does the Challenge work?
People sign up (YOU can register here) and then starting April 1st, they receive daily email prompts focused on a different theme along with links to related resources (readings, video, audio) that take about 10-15 minutes each day. In addition, there is a robust Resource List for people to look through and continue their learning. Those who register also have access to an online discussion forum for those who want to talk and think out loud about the daily prompts and other learning along the way.
How is the Challenge evolving?
To meet the demands of a growing number of participants and the expressed desire for many to go deeper and to replicate the Challenge in different ways, we have developed a variety of additional supports. This year we again offered an orienting webinar that featured Drs. Moore, Jr. and Penick-Parks along with testimonials to the value of the Challenge, including perspective from Sister Anna Muhammad who works for NOFA/Mass and is on the FSNE Network Team and the FSNE Racial Equity Challenge Committee.
In addition, this year we have produced a Discussion Guide to support groups at schools, colleges, businesses, churches or other organizations that may want to do the Challenge together. The Guide along with the Resource List essentially form a ready-to-use “bake box” that groups could use to run their own exercise if they would like, or to keep the Challenge going 365 days a year!
Another feature this year is a robust Outreach Kit that has been pulled together by FSNE Communications Director, Lisa Fernandes. The Kit includes sample communications that can be used to recruit others to participate in the Challenge through email, social media (Twitter, Instagram and Facebook), as well as a one page information flyer.
All of this is in line with how FSNE sees itself evolving as a network into its next 8 years, creating resources that might be shared easily through aligned, diverse and robust connections and adapted by others in the region and beyond (stay tuned for a New Food Narrative Messaging Guide).

No one presumed that the Challenge in and of itself would be sufficient, but rather saw it as a way of creating “network effects” around the work that many are already doing in our region.
On April 22nd, the fourth annual 21 Day Racial Equity Habit Building Challenge wrapped up. This project with Food Solutions New England was originally conceived as a “network innovation” to spread and deepen the conversation about and commitment around addressing race and racism in food and related systems. This year the organizing team sought to go deeper, noting how much the national conversation has evolved in the past year. And we were heartened by the numbers (over 3,000 people from all 50 states and parts of Canada signed up) and by the quality of the conversation on-line and in different in-person venues where we met people who were participating. Certainly no one is under the illusion that the Challenge is enough, but we have heard that it is changing the way many see their work in food systems. Below you will find some of what was generously offered on-line in response to the daily email prompts and associated resources (readings, videos, audio clips).
History of Race and Racism in the Food System: What is the history you hold in your head (and heart and body) about our current food systems?
“In my work at a non profit in the ‘good food’ movement, we constantly use language like ‘fix the broken food system.’ Reading these pieces on the historical underpinnings of racism in our food system illuminated for me just how much that statement (almost a throw away now) is situated within a racial caste system. To presume that ‘we’ must ‘fix’ a system ignores (by not naming) the racism present in that system. It lumps the goals of racial and food justice in with other, non-racialized issues (like soil health) also plaguing our current system, thereby continuing to perpetuate injustice through silence.”
“The consistent glorification of a food system, broken or fixed, imagined or real, that has systematically ignored the people that make it function, throughout the past and yet still in the present, is something I think I unknowingly participate in. Will naming this, calling it out, help us to change the structural racism that fuels this reality? How? I hope that by learning, studying, reflecting, and communicating that this group can indeed be somehow change-making, but it’s challenging to see a positive horizon when the change to be had is so large and primarily resides in legal, political and social institutions and structures. The Colonization of Indigenous Land Rights and Food Ways: How does colonization continue to exist in our food systems and how can you support decolonization and celebrate indigenous rights and food ways?
“I just finished listening to The True History & Foods of Thanksgiving. My immediate reaction is shock and shame. I accepted Thanksgiving as an American celebration without ever wondering about its history. The podcast is a great conversation that educated me about how interwoven food, land, location, spirituality and culture are for some traditions within Native Americans. I wish we treated our lands and environment with the same care that many people were able to do before they were colonized.”
“In my state, treaties still continue to be broken with Native American communities, the most recent agreement being broken in 2015. State programs aimed to “help” are rooted in white supremacist ideologies. I think of Audrey Lorde when she declared, “For the master’s tools will never dismantle the master’s house. “Bridging” in the work of network development speaks to the act of creating connections between socially heterogeneous groups (or putting it a bit more crassly, building bridges between “us” and “them”). The benefits of bridging include making it possible for diverse groups to share and exchange information, creating new forms of access, as well as leveraging new ideas and spurring innovation between groups representing different interests and/or backgrounds. Bridging widens social capital by increasing the “radius of trust.” Unlike “bonding,” or more in-group relationship building (think “birds of a feather flocking together”), bridging can help create more inclusive structures that can have implications for long-term resilience and more equitable development. The following is a story of a network engaging in intentional bridging work for more robust connectivity, flows and opportunity …
Food Solutions New England (FSNE) is a regional, collaborative network organized to “support the emergence of a New England food system that is a resilient driver of racial equity and food justice, sustainable farming and fishing, and thriving communities.” FSNE is convened byFor the past 5+ years, IISC has worked with the convening “backbone organization,” UNH Sustainability Institute, to launch and structure itself as a formal network, as well as to concretize and evolve its core commitment to racial equity as it has become more diverse and inclusive and worked for systemic change.
Eighteen months ago, FSNE was faced with making a decision about where to hold its annual Food Summit. The Summit was originally conceived to bring together delegates from across New England to strengthen collaboration for regional food system sustainability. The commitment was made early on by the convenor to move the Summit around the region, holding it in each of the six New England states once before going to any of them for a second time.

In 2016, Connecticut was the last state to host the New England Food Summit. The network’s backbone organization was faced with a decision about the specific location within the state. Previous Summits had been held in prominent hubs in the other states – Portsmouth (NH), Burlington (VT), Portland (ME), Pawtucket/Providence (RI) and Boston. While places like Hartford and New Haven might have been natural considerations given their respective amenities and relative centrality in the state, the choice was made to bring the Summit to Bridgeport. This decision was spurred in no small part by the leadership of State Senator Marilyn Moore, who hails from that city and is a member of the FSNE Network Team. Senator Moore pointed out that not only would it be significant for Bridgeport to play host, given it is often overlooked in favor of its more well-known and regarded neighbors, it would also be enlightening for Summit delegates to see reality on the ground. Furthermore, this choice was viewed as an expression of FSNE’s commitment to racial equity and food justice.
We were heartened to see and hear the many conversations about racial equity during the main conference proceedings, and noted good and challenging questions and exploration about the fit between the Collective Impact model, such as it has been formally presented and understood, and community organizing and power building work. Watching intermittent coverage of the Democratic National Convention my heart softened when I heard New Jersey Senator Corey Booker remind those listening that “Patriotism is the love of country, but you can’t love your country if you don’t love your countrymen.” He went on to define love as ‘being there for each other…empowering each other…finding common ground…and building bridges across differences…’ in pursuit of a common goal. He articulated a beautiful and hopeful vision of a nation of love as a free people, living interdependently. Later on during the convention, Broadway stars gathered on stage to sing the American classic, “What the World Needs Now is Love.”
It gave me a feeling of hope, not necessarily in the Party per se, but in the power of love to captivate the collective imaginations of millions of people who believe that another world is possible, and we can make it a better one for all of us.
The tagline of the Black Lives Matter movement is “Free from violence. Free from oppression. Free to be our full selves. Free to love. Freedom Now.” Their rallying cry is a powerful quote from Assata Shakur. “It is our duty to fight for our freedom. It is our duty to win. We must love each other and support each other. We have nothing to lose but our chains.”
The past few weeks have reminded me that loving and supporting each other requires us not only to fight but also to mourn together. There are opportunities around us every single day. The recent shootings of police, alongside the seemingly endless list of black and brown civilians shot by police, seem to have awakened the nation in a new way. That is good, as long as we can “stay woke” long enough to do something meaningful. Still, I can’t help but wonder what hushed and gentle conversations we’d be having on television and in communities, workplaces, and houses of worship without the deaths of the police officers. Isn’t the almost daily murder of black and brown people enough to cause somber reflection? Aren’t the calls for action coming from grieving families, activists, celebrities, athletes, and everyday folks enough to make and sustain meaningful change?
Last year, this networked remix of an exercise created by Dr. Eddie Moore, Jr. and Debby Irving, was offered as a way of spreading commitment to learning about, talking about and taking action to solve racial injustices in the food and other related systems. This year, additional tools and virtual platforms were added to create a more robust environment for learning. This included:

a blogroll of daily prompts with links to resources and room for participants to offer written reflections,
a series of original blog posts on the FSNE website committed to relevant topics and themes

The following is a slighted edited re-post of a piece that appeared at this time last year on our site . . .
As I look back on this past year through the lens of the work we have done at IISCsupporting networks and movements for social change, one of the most significant themes from my perspective is the value and importance of “making the invisible visible.” Over the past twelve months, we’ve facilitated many reflection sessions with diverse groups to gauge the development and impact they observe from our work together. I tend to ask people how they seechange happening at different levels: self, group, larger systems (organization, neighborhood, community, state, region, etc.). I also like to ask them to reflect via the use of stories to capture and convey significant development.
What has surfaced from this sharing is that even though some of the big goals around equity and sustainability are still ahead of us, there has been movement and part of this development comes down to seeing and being able to work with what had previously been unseen. While the methods for getting to this recognition have varied – from system mapping and analysis to network mapping to structural and power analysis to learning journeys to dialogue and tackling difficult conversations– by creating space to see, share and explore, there has been significant deepening of relationships (to self, other, the work), understanding and commitment.
